A flexible ATS for applicant tracking and interviews that is not locked into a rigid HRIS
A workforce staffing and compliance services firm built a customizable applicant tracking system in Airtable that manages candidate records, interview scheduling, feedback collection, and candidate surveys, giving the recruiting team a workflow that fits their process rather than forcing them to adapt to a fixed system.
The problem
The firm's recruiting team managed hundreds of applications manually, reviewing resumes without a consistent system for recording screening decisions or tracking candidate progress through the interview process. Interview scheduling and feedback collection happened in email or informal notes, leaving no consolidated record of evaluator input for any given candidate.
The existing HRIS offered an applicant tracking module, but its rigid structure did not match the firm's recruiting workflow. Adding custom fields, adjusting stages, or linking candidate surveys required workarounds that slowed the team down rather than saving time.
What they built
The firm built an Airtable base that serves as the team's ATS. Applicant records capture candidate data and intake information, linked directly to interview records that track scheduling, interviewer assignment, and evaluation scores. Candidate surveys are linked to the same applicant record, giving recruiters a complete view of each candidate without switching systems.
The base is designed with the team's actual screening stages in mind rather than a default workflow. Recruiters can add fields, create filtered views for different hiring managers, and record notes at each stage. A public form for resume submission and an OCR-based resume parsing integration are planned as next phases, along with AI-assisted keyword scanning to prioritize candidates by role criteria.
The outcome
Recruiters spend less time manually sorting through applications and more time evaluating qualified candidates. Interview feedback is captured in linked records rather than emails, giving the team a consistent record of evaluations that is accessible to both HR and recruiting managers without requesting a summary.
The flexible structure of the Airtable base means the team can adjust the workflow as hiring needs change, without waiting for an IT configuration change or paying for a feature upgrade. The planned AI and form integrations will extend the base's capabilities while preserving the custom workflow the team has built.

Applicant Tracking & Resume Screening
Run your whole recruiting workflow (applicant intake, custom screening stages, interview scheduling and scorecards, and candidate surveys) in one flexible ATS that fits your process instead of a rigid HRIS module. Automations create interview records for every new applicant, advance candidates when evaluators recommend them, and email a weekly screening-queue digest, while AI fields summarize resumes and rank keyword fit against each role's criteria.
How workforce staffing firms build a flexible ATS in Airtable
Create linked applicant, interview, and survey records in one base
Set up custom stages and filtered views for each hiring workflow
Extend with public intake forms and automated candidate prioritization
FAQ
Frequently asked questions
A standard HRIS ATS module has fixed stages, limited custom fields, and a workflow designed for the vendor's assumptions about recruiting. The Airtable base is built around the team's actual stages and criteria. Recruiters add fields, create views, and adjust the workflow without a configuration request. The tradeoff is that some built-in HRIS features like payroll integration require separate setup.
Each interview round is a linked record in the Interviews table, connected to the applicant record and the interviewer. Evaluators fill in a structured set of fields for their assessment, which becomes part of the applicant's record immediately. Recruiting managers can view all feedback for a given candidate without asking evaluators to resend notes.
Survey submissions can be collected through an Airtable form and linked to the corresponding applicant record by candidate identifier. Once linked, the survey response appears alongside the interview feedback and application data in a single record, so recruiters do not need to cross-reference a separate survey tool when reviewing a candidate.
The firm plans to use Airtable's automation and formula capabilities, combined with a webhook-based integration, to scan parsed resume text for keywords relevant to a given role. Applicants whose resumes match a higher proportion of the role criteria would be flagged or sorted to the top of the queue, reducing the manual effort required to identify the strongest candidates in a large applicant pool.
Airtable's filtered and grouped views let recruiters work with subsets of the applicant pool rather than scrolling through a full list. A view filtered to a specific role, stage, and interviewer assignment shows only the relevant records. Search and sort capabilities surface candidates by field values, and the linked structure means related data is always a click away rather than requiring a separate query.
